Abstract

Latar belakang penelitian ini didasarkan pada fenomena ketidakpastian kerja, pola kontrak tidak tetap, dan fluktuasi kinerja yang umum terjadi pada sektor informal. Penelitian ini bertujuan menganalisis pengaruh kepemimpinan berorientasi tugas, modal psikologis, dan kepuasan kerja terhadap komitmen organisasi serta implikasinya terhadap kinerja kerja pekerja blue collar di PT Qingda Maspion Paper Products. Penelitian menggunakan pendekatan kuantitatif dengan metode survei, di mana unit analisisnya adalah individu pekerja bagian produksi dan unit observasinya merupakan respons kuesioner yang diberikan. Pengolahan data dilakukan menggunakan Partial Least Squares–Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa kepemimpinan berorientasi tugas, modal psikologis, dan kepuasan kerja berpengaruh positif terhadap komitmen organisasi. Selain itu, komitmen organisasi terbukti berpengaruh signifikan terhadap kinerja kerja. Komitmen organisasi juga berperan sebagai variabel mediasi dalam hubungan antara variabel antecedent dan kinerja kerja. Temuan ini memberikan kontribusi baik secara teoretis maupun praktis, terutama dalam memahami dinamika perilaku kerja pada pekerja blue collar serta sebagai dasar bagi perusahaan dalam memperkuat sistem pengelolaan tenaga kerja untuk meningkatkan stabilitas dan produktivitas.
